Hiring finance and accounting talent in Costa Rica

Finance and accounting is one of the strongest matches between what Costa Rica supplies and what foreign companies need. It is also one of the most competitive segments, because the multinationals got here first.

Why the fit is good

Costa Rica has hosted finance shared service centres for large multinationals for many years. That has produced a workforce comfortable with month end close under international standards, multi entity and multi currency environments, enterprise systems, and the documentation discipline that audit requires.

Combine that with bilingual capability and a time zone that overlaps North American business hours, and it works well for accounts payable and receivable, general ledger and close, reconciliations, financial planning and analysis, payroll operations, and internal controls.

The profiles you can realistically find

  • Transactional roles. Accounts payable and receivable specialists with shared service experience. Good supply.
  • General ledger and close. Accountants who have run a close cycle under IFRS or US GAAP. Solid supply, more competition.
  • Analysis roles. Financial analysts with strong modelling. Available, and increasingly competed for.
  • Leadership. Controllers and finance managers with international reporting experience. Available but a much smaller pool, and these searches take real time.

What to assess beyond the technical

Technical accounting is the easy part to verify. Ask about specific close experience and you will know quickly whether someone has done it.

The things that separate a good finance hire from an adequate one are harder to see on a CV:

  • Willingness to escalate. Whether they raise a variance they do not understand or quietly post an adjustment. Ask directly for an example of something that did not reconcile and what they did.
  • Communication across a border. They will explain numbers to people in another country who did not see the work. Ask them to walk you through a reconciliation as though you were not an accountant.
  • Systems adaptability. They will likely learn your ERP. Someone who has moved between systems before will do so faster than someone who has known only one for a decade.
  • Controls instinct. Whether they see a process gap as a risk or as someone else's problem.

You are hiring against the multinationals

Be clear eyed about this. Established shared service centres in Costa Rica have been recruiting finance talent for years, with structured career paths, professional certification support, and recognisable brand names.

If you are a smaller company arriving now, you compete on the things they cannot offer: broader scope, direct access to decision makers, less bureaucracy, and real influence. Many strong candidates find that genuinely more attractive than another rung on a large ladder. But you have to make the case, because the default assumption favours the known name.

Certification and language

Local accounting qualifications are the norm and internationally recognised certifications appear at senior levels. Be specific about which you actually require, since demanding a certification the role does not need cuts your pool for nothing.

For English, the same rule applies as elsewhere. A general ledger accountant working from documentation needs solid written English. A controller presenting to a board abroad needs a different level. Assess it in the context of the actual work.

Practical advice

Publish the range, because this segment knows its market value and will not engage otherwise. Keep the process short. Be concrete about scope, since scope is your main competitive advantage against the large centres. And decide in advance whether you are willing to support certification, because it is a strong retention lever in this field and costs less than replacing people.
